A Good Resume Is Not Enough– Five More Things Job Seekers Need To Land A Job Interview

After hiring for thousands of jobs over 20+ years of recruiting, I have seen many different styles of hiring. Sometimes, a company looks at resumes (submitted in response to a job posting or via a recruiting agency), picks a few candidates to interview and hires one person from that process. This is the traditional job search to which too many job seekers tailor all their job search efforts. However, that traditional hiring process is less and less common.

Companies are strapped for time and hiring power, and looking at stacks of resumes takes a lot of resources. I received over 1,000 resumes for a recent HR Director search. Companies know that some of the best talent is gainfully employed and not responding to job postings or even recruiters, so companies need to change their hiring to attract this desired candidate pool. For the most competitive jobs, I am actively building a candidate pipeline even before an opening is finalized.

The net result is that more companies are not selecting candidates from a stack of resumes, but rather identifying them by other means. Relying only on job postings or recruiting relationships to find job openings will not account for all available jobs. Companies are also vetting candidates earlier in the process, well before the first interview. Assuming you only have to drop a resume to get seriously considered will take you out of the running prematurely.

Having a good resume is not enough for today’s job search. Here are five things job seekers also need to land a job interview:

1 – Back door references

Most companies conduct a reference check before they hire someone. Even if you get a job offer, your offer letter might state that is conditional upon receipt of satisfactory professional references. Many job seekers are familiar with this reference check process and prepared to share a list of past supervisors and other professional references (though job seekers are not as prepared with their references as they could be!).

Back door references are different from this reference check process, in that these references are checked before an offer is decided (sometimes even before a first interview is decided). These references are also not supplied by the candidate, but rather dug up by the employer. For example, you list Company X as a former employer on your resume, and I contact a recruiting friend over at Company X to say, “John Smith was referred to me as someone who’s great at branding, and apparently he worked at your place.

Did he do well there?” This is clearly not an in-depth reference, but it’s a pulse check on whether to go any further. I have been involved with searches where my hiring clients would not move forward with any candidate where we couldn’t get at least one positive back door reference.

How would you fare in a back door reference check? Will former colleagues say positive things about you? Will former colleagues even remember you?

2 – Online profile

Even when I worked with Fortune 500, brand-name employers who had a large candidate database in-house, I still relied on LinkedIn research to identify candidates. Remember that employers love passive candidates who are not necessarily looking. These candidates surface because someone recommends them, they are well-known in their industry or they are found online.

Your online profile is not just your LinkedIn profile. It also is your activity, and everything the comes up when you do an Internet search on your name – media mentions, publications, social media activity. I once saw an executive search almost derailed because an internet search brought up a controversial comment by the candidate on a common online community (think Quora or Reddit). Some employers dig deep into your online activity. In addition, if your job or industry entails online activity – e.g., marketing, technology, media – your own online profile and activity is a reflection of your work.

Have you run an Internet search on yourself? Do you have a Google alert on your name? Is your online profile optimized?

3 – Work sample

Your online profile may already include work samples, such as a website you worked on, a report you wrote or a presentation you delivered. If you don’t want to broadcast these so publicly, you should at least have them readily available upon request. More and more employers are asking for a sample of work related to the job opening at hand.

This is partly to shave off time in the hiring process – by looking at samples in advance, employers can make even more cuts before the interview process. Asking for work samples also differentiates candidates who are willing and able to go the extra step to land the job. Candidates unwilling to provide a work sample might not be that interested in the job. Candidates unable to provide a work sample might not have the experience they claim. Better to find out now before investing any more hiring resources into that candidate.

4 – Skills test

For a digital marketing job, candidates were sent two sample emails from a direct response campaign and asked to evaluate which was stronger and why. This gave a window into how they might design a direct response email. For a fundraising role, candidates were asked to write an introduction letter to a large donor asking for a meeting. For an executive role to lead a regional office, candidates were asked for a letter of intent to outline their particular interest in the organization.

Unlike the work sample which is something you have already done, the skills test is something completed during the hiring process and directly related to the job opening. Over the years, I have found more and more companies including a test of some kind. Many companies give a test after an initial phone screen, but some companies start with the test before any interviews. Most of these tests don’t take a lot of time, but similar to the work sample, they are effective in weeding out candidates unwilling or unable to go the extra mile.

How would you fare in a skills test for a job or company you want? Do you have the skills to do the job right now? Career changers, you cannot present like you need to learn on the job (a common mistake that career changers make!). Do you know enough about the company to write a letter of intent or outreach to its key customers?

5 – Recorded interview

Even if a company doesn’t ask for any of the above and jumps right to the interview, it still might not be the person-to-person interview you are expecting, but a recorded interview using an online service, such as Big Interview or InterviewStream. With these online services, companies pre-record screening questions and candidates conduct the interview remotely. While this simulates a first-round interview, it still requires extra work on behalf of the candidate.

Video interviews are not the same as live or phone interviews and require different preparation. You will have to learn how to use the specific technology for whatever interview recording platform the employer decides to use. Like a skills test or work sample, you have an extra step to complete before any chance of meeting someone at the company.

Companies are asking for more upfront, and you decline at your peril

I once interviewed a marketing candidate who refused to take an Excel-based marketing test that would have taken less than 15 minutes. She said she was insulted to have to take it given her years of marketing experience, but since she initially asked me to send her the test, I wonder if she didn’t think she would do well. Regardless, she didn’t move forward in the process because my client only wanted to look at candidate resumes, along with their marketing test score.

I once recommended a friend to a consulting job, and the hiring company was using a video interview platform and also asked for a letter of interest and work sample. That’s three extra steps, but none of these were particularly hard or time-consuming. Video interviews typically have fewer than 10 questions, if not five.

A letter of interest is a cover letter but focused on interest for that job and company – you should have a template that can be tweaked in short order. Job seekers should always have work samples. Yet my friend refused to comply, stating that if the company were serious about her they would be willing to consider her on her resume alone.

That’s a dare that could cost her an interview. Yes, extra steps take time, but not that much time if you really know the job and want the company – which is precisely why these extra steps are becoming more common. If you are unwilling to go the extra mile, you may not move forward to the interview process.

How To Answer The Salary Question On Online Job Applications – And Other Common Job Search Negotiation Questions Answered

Just in time for Veterans’ Day, I led a negotiation workshop for female military veterans and military spouses, organized by American Corporate Partnes. ACP is a national non-profit that offers a broad array of career support to veterans and military spouses, so it’s worth checking out! Here are five job search negotiation questions that apply to both military and non-military job applicants:

1 – How do you address online applications that require a dollar figure and avoid being screened out?

Getting the salary question so early in the hiring process is one of the reasons to avoid online applications if you can help it. It’s hard to give a desired salary when you don’t know much about the job. The desired salary should always be about the job at hand, not what you were making before, what you hope to make, even what you think you deserve.

Therefore, if possible, try to get referred to someone and get a chance to speak with people to learn more specifics about the job before suggesting a salary. However, sometimes you don’t don’t have an existing connection into the company, and you want to apply before too many others apply. First, see if you can just skip the question or write a text response (such as “commensurate with responsibilities of the job”). If not, put a nonsensical number like $1 so that you can move past the question. If you get asked about the $1 response in the first interview, then you can mention that you need to learn more about the job fist before estimating the appropriate salary.

2 – How do you avoid mentioning a salary range during your first interview?

Related to the first question, another attendee wanted to avoid giving a salary range, not just at the application stage, but even in the first interview. While I agree that you want to have as much detail about the job as possible before quoting a desired salary, you don’t want to avoid discussing salary at all costs. Some recruiters don’t move forward with a candidate if they don’t have an idea of target salary because the candidate might be too expensive and it’s a waste of everyone’s time. Refusing to discuss salary may prevent you from moving forward.

Therefore, you don’t want to avoid mentioning a salary range at all – just avoid mentioning a salary target too soon. Too soon is when you’re not clear about the job. It’s also too soon to discuss salary if you have not researched the market and may underestimate or overestimate your value. For that reason, you should be researching salaries now, even before you get into an interview situation. You don’t want to be caught unprepared to discuss salary. Your lack of readiness is a problem for you, not the employer.

3 – When during the interview process do you start negotiating the job salary?

Ideally you don’t mention salary until you are clear about the scope of the job. That said, mentioning a salary target is not the same as negotiating that particular job’s salary. Sure, it puts a number or range of numbers out there as a starting point, but you’re not bound to it. If you learn different information during the interview process that changes your view of an appropriate salary for that job, then you can still negotiate a different salary.

But don’t start negotiating a particular job’s salary until the employer has given you an offer or confirms that an offer is being put-together. Until the point you know that an employer wants you, your salary talk is all hypothetical. The majority of your interviews should be spent on the scope and responsibilities of the job, not any part of compensation (whether that’s salary or other type of compensation, such as bonus, benefits, time off, etc). You want to demonstrate that you’re interested in the role and making a contribution to that company, not just the salary or whatever else is in it for you.

4 – How do you negotiate differently for public sector v. private sector jobs?

When you do negotiate a particular job’s compensation, your approach should always be customized to that job, in that company and in that industry. Change the job, and you change the compensation and therefore the negotiation. Similarly, go from public sector to private sector, and you change the compensation and therefore how you should approach the negotiation.

One important difference between public and private sector jobs, in particular, is how compensation may be structured differently. A private sector job may offer equity or profit-sharing potential. That type of ownership element is not possible with a public sector job. Knowing this, you may take a lower base salary at a private job that’s offering equity compared to a similar public sector job that won’t offer that. Understanding the different elements available to your potential employers enables you to negotiate on those different terms. Negotiations at different employers will be different because you need to do customized research for each opportunity, consider different compensation structures for each and possibly propose different terms. This is true, not just for public v. private sector, but also start-up v. established company or companies in different geographies. Change the job, the company, the industry or sector, and you change the compensation.

5 – How do you negotiate salary when returning to a corporate position after consulting independently for several years?

When you’re making a career change, in this case consulting to corporate (but it could also be one industry to another or one role to a different one), it should not impact the compensation you receive. Tie the compensation to the scope of the job. Your background enables you to land the job or not. Once you are the one they want, your compensation should be what makes sense for that job, even if you have an atypical background by virtue of your career change.

This requires, of course, that you know what the job should pay. When you have been consulting for several years, you may be out of the loop on what in-house compensation looks like. You need to do research on current compensation, including salary, benefits and other perks for being in-house.

Negotiating a corporate position after consulting for a while also requires that you’re willing to stand your ground and negotiate. If you are too anxious to land an in-house position and get out of consulting, you might settle for less. This is where research can help again — set an appropriate target and don’t underestimate yourself. Having multiple job leads in your pipeline will also help you stay confident in the negotiation.


Remember, you can negotiate

The exact strategy or approach to best negotiate a job offer varies based on what you want, the job at hand, where you are in the negotiation and who you are negotiating with. However, even these general tips show that there are many actions you can take during a negotiation. With some research and preparation, you do have influence on the compensation you receive.

How To Find The Perfect Recruiter For Your Job Search (And Get Them To Respond) – Mike Podesto

Searching for a job is difficult, especially for the more senior level roles. Finding the perfect recruiter for your job search can save you a ton of time and effort. In this article, I will explain what a recruiter is, how to find them and what to do when you finally find them.

A recruiter’s job is to help hiring managers and companies find talent for their open positions. Notice how I didn’t say: A recruiter’s job is to help job seekers find companies that fit their skills. That’s almost never the case. Since recruiters are paid by the companies, it only makes sense for them to cater towards the hiring company’s needs.

Where To Find The Perfect Recruiter

There is no better place to find recruiters than LinkedIn.com. According to a 2016 survey from Jobvite, 87 percent of recruiters find LinkedIn most effective when vetting candidates during the hiring process. During my time as a recruiter, LinkedIn was responsible for nearly 90 percent of the hires that I made.

There is always the possibility that a recruiter will find you, but I would highly recommend being proactive about your job search, rather than waiting for something to come your way. This is especially true for senior-level job seekers. The higher you climb the corporate ladder, the fewer jobs you will find that match your salary and job title. Networking becomes extremely important as a senior level executive because it is no longer as simple as going to a job board and quickly applying to jobs.

How To Find The Perfect Recruiter

After navigating to LinkedIn, click on the search bar at the top of the page. Next, type in the kind of role you are looking for, followed by “recruiter.” In this example, I’ll use the keywords “sales recruiter.” Most recruiter profiles will not state the exact roles that they recruit for but will mention a general area of focus such as “sales, marketing, engineering or finance.” Notice how I did not mention anything related to seniority (Manager, Director, VP).

Once you enter your search, you will notice a huge number of recruiters. I have over 138,000 results for the search “sales recruiter.” To filter this list a bit further, click on the “Locations” tab. You will see a drop-down menu, where you can enter the location(s) where you are looking to work. Click the “Apply” button. By filtering my search to San Francisco alone, my results went from 45,412 to 1,877. This is a significant difference and will save you a lot of time when looking for the perfect recruiter to help with your job search. If you still have a large number of results (over 100), try using additional filters.

Additional LinkedIn Search Filters

Next, use the “Connections” filter. Any sort of warm introduction you can get to your target recruiter will go a long way. Business owners and senior level professionals should excel in this, as they should have a solid amount of connections.

In my experience, a third-degree connection is likely to respond 10 percent of the time, a second-degree connection will respond 25 percent of the time and a first-degree connection will respond 50 percent of the time.

Filter the “Connections” tab to focus specifically on first-degree connections. If you don’t have enough first-degree connections, try second-degree ones and then third. By filtering to first-degree only, I was able to refine my search results from 1,877 to 231. Of course, your search results will vary from mine, but you get the idea.

 With 231 solid results, it’s time to start networking.

Craft Your Message

Recruiters receive dozens of messages each day. That’s why it is crucial to say something that will set you apart from the low quality, templated messages requesting favors. Try something catchy. The less promotional your message is, the more likely you will receive a response and build a genuine relationship (something you should desperately want with recruiters).

A LinkedIn connection of mine, Kacy Knight, uses the following messages, for example. I encourage you to draw inspiration from them:

“Mike … I love your content and think your company is awesome. While I can’t promise that I’ll provide a ridiculous amount of ‘value,’ I make this promise: If we’re ever working together during a zombie apocalypse, you’ll likely survive as I’m a super slow runner and I’m sure you’ll get away while they eat me.”

“I’ve been following your company and am a huge fan. I’d love to connect. I get it if you’re reluctant. I’ll tell you this, I’m pretty strong. If we connect and start developing a relationship now, it won’t be awkward if you ask me to help move a refrigerator down a couple flights of stairs later. You in?”

Notice how these messages are not asking for favors, advice, handouts, a job, etc. They are solid attempts at building a relationship with the individual you are contacting.

Give it a try yourself. Reach out to someone you admire on LinkedIn and play around with different messages. The more you are willing to try, the faster you will find what works for you. Start building relationships now, before you need to cash out on your kindness. It will pay off tenfold in the future.
