Increasing Empathy: Focus On Restorative Practices As Students Return To The Classroom

Our return to brick and mortar schooling is upon us and like any back-to-school season, we are filled with anticipation, hope, and curiosity. To finally have our classrooms filled with children is a gift that we have longed for over this past challenging year. With all this excitement, we need to ensure we are planning with our students in mind.

Specifically, prioritizing their social and emotional health. It’s no secret that our world faced incredible trauma during the pandemic. As educators, it’s important that we increase our empathy and focus on the tools and practices that will support awareness and expression of emotions and dialogue, rather than focus on punishment-oriented outcomes. I’m not suggesting that we should conduct therapy sessions, as that is not in our training and we have school psychologists to collaborate with in  those situations.

One of the main things we can commit to doing is increasing empathy in our classrooms. We can employ restorative practices, a social science that studies how to build classroom community and strengthen relationships. The idea is that when we feel part of a supportive community where we belong, we respect those around us and become accountable for our actions.

It’s about building community and using authentic dialog when responding to challenging behavior in an effort to “make things right.” When these practices are put in place, teachers and students can work together to foster safe learning environments through community building and constructive conflict resolution.

Have you considered bringing restorative practices into your classroom?  It is crucial for educators to plan for opportunities to create and sustain a culture where all learners are accepted, embraced, and heard. When developing restorative practices in your classroom, you should first establish a culture of trust and respect.

A good starting point is to identify the current issue/s in your class, identify the root causes, and then create an activity where you can facilitate restorative practices. There are many ways to begin implementation. For those of you who think restorative practice may add value to your classroom, here are two activities that can help get you started:

Restorative Circles provide an opportunity to have all students share, and listen truthfully in a way that allows the members in the circle to be seen, heard, and respected. Affective Language gives us the ability to identify our emotions and express them to others verbally. By using Affective Language, you can model ways of expressing our feelings and needs. There are four parts to an affective statement.

Observation: Free of labels and opinions. Makes the student feel seen and recognized by using statements such as, “I notice…” and “I hear…”.

Feelings: Express your feelings, honestly by using phrases such as, “I feel frustrated…” or “I am worried…”.

Needs: Express your needs and values by stating, “I need a safe classroom…” or “I need your help in…”.

Plans/Requests: Frame what it is that you want. For example, “Would you be ok with…” and “Next time…”.

When implementing restorative practices, it is important to take the time to conduct thoughtful preparation, and a shift in the adult mindset which requires the allocation of sufficient resources and dedication to implement new practices with consistency and sustainability.

As you begin planning for this work in your classroom, remember to take on each situation with a calm mind, questions to seek student perspective, and time to allow for students to drive the discussion.

Creating Empathetic Workplaces

Workingmums.co.uk hosted two employer workshops on how empathy can be used to create a more engaged, productive workforce in November led by Oliver Hansard and Joss Mathieson from Catalyst Thinking Partners.

Opening the first workshop, Hansard said that, in a world where we are in control of so little that is going on, empathy is a key skill. It is no use having technical ability without having the skills to unlock people’s potential, he stated. He argued that empathy is generative rather than passive, meaning that it guides people’s actions.

Mathieson said Covid has shown the importance of engagement and regular communication and added that empathy is crucial for dealing with a culture of change. If change is handled badly and with a lack of empathy, it can knock people sideways for months, he said. People’s attitude to change is deeply personal, he added, so we need to understand what it means to individuals to ensure people are able to deal with it effectively.

Hansard and Mathieson asked what people understood by the term empathy. Empathy is not only about understanding another person’s perspective, but it guides what actions should be taken and what support might be required. In volatile, uncertain, complex and ambiguous times we also need VUCA leadership is required, said Hansard and Mathieson, that is, leadership focused on being Valiant, Understanding, Compassionate and Authentic:

Valiance is about not being afraid to show that you don’t know everything, to ask what others think and to do the right thing;
Understanding is about understanding how others feel;
Compassion is about being consistently thoughtful, even in challenging circumstances;
Authenticity is about being genuine and honest and not being afraid to show vulnerability, for instance, to talk about what it is really like living through this pandemic.

Hansard and Mathieson pointed out that there is often a discrepancy between how empathetic CEOs think they and their company are versus what employees perceive. A recent workplace empathy survey from Businesssolver showed, for instance, that 68% of CEOs think their companies are empathetic, compared to 48% of employees, and that 76% of employees think empathy leads to greater productivity compared to 52% of CEOs. Moreover, 70% of employees think greater empathy results in lower staff turnover, compared to just 40% of CEOs.  

In their Empathy Manifesto, Hansard and Mathieson have called for a cultural shift around empathy and referred to how Microsoft’s CEO, Satya Nadella, had put empathy at the core of innovation to understand the different needs of customers and appreciate different perspectives. Microsoft has shifted from a ‘know it all’ culture to ‘learn it all’ as a result.

Empathy Compass

As a framework, Hansard and Mathieson outlined their Empathy Compass which has empathy at the centre, surrounded by self, team, organisation and customer. They said empathy for yourself is your “North Star”. By understanding how you are feeling, you can be more empathetic to others and more resilient. They emphasised the importance of finding time for yourself amid family and work demands.  

In a team setting, empathy involves listening to others and being prepared to act on what they say, being honest rather than hiding bad news and taking the group with you. It can involve ensuring people take time out regularly to care for others in the team, testing things out and listening to feedback. 

When it comes to customers, empathy is about listening to their needs and adjusting products or services accordingly, whether they are internal or external clients. It is an opportunity to show you care and value customers and it drives loyalty. 

There are two dimensions to organisational empathy – top down empathy demonstrated by senior managers and bottom up empathy that builds from the sum of other acts of empathy – teams, customers and self. 

Hansard and Mathieson discussed how to attract and hire empathetic candidates and said it is about having the right behavioural frameworks and asking candidates at interview about what they think empathy is and requesting that they give examples of how they have demonstrated this. Also, they can be asked about their personal values and the employer can assess the cultural fit against their organisational values, if they have been clearly defined.

Participants then discussed examples of empathetic leadership in their own organisations, including weekly videos from CEOs about the need for everyone to take care of themselves; leaders who are mental health first aiders; role models and influencers who generate empathy; leader drop-in sessions; leaders who give people permission to take time out; a focus on domestic abuse; employee audits that ensure employers know about the different problems affecting different groups; treating employees like consumers; and a focus on adaptability to change and on how an empathetic culture supports this.

Mathieson said it is important to be aware that different cultural contexts need to be taken into account and that a different empathetic approach may be needed for different stages of the pandemic. Hansard said listening needs to become an organisational habit as does demonstrating that what is being said is being taken on board. Mathieson said employers need to listen more than they talk.

Listening hard

In the second workshop, participants explored empathetic listening or what one participant called “listening hard”. They focused on the reciprocal empathetic relationship between employer and employee and the importance of creating an environment of trust where employees feel they can be open and honest and that what they say will be acted upon. There was also a discussion on how an empathetic culture could boost understanding of customer needs and help deliver better services. Better listening can sometimes be enough to push things forward in itself if people feel they are being heard. 

Hansard said there are three types of empathy: cognitive empathy or empathy by thought – the ability to see another’s perspective; emotional empathy – the ability to feel another’s emotions; and generative empathy – which generates empathy in others and leads to action, if not by the listener then by others. Receiving and witnessing empathy has a profound impact and generates empathy for others.

They outlined their ACORN method of generative empathy which is based on:

Attention – listening with full attention and not imposing your own perspective; 

Curiosity – exploring what the other person is thinking or feeling and checking that you have heard and understood correctly;

Observation – noticing all signals, including body language and emotions

Reflection – being a mirror and testing what people are saying, for instance, stating: ‘I think what you are saying is…’ This can be helpful even if you get it wrong as it might make the person think about the issue in a different way if done well; and

Next steps – working together to identify action for you and for them.

Participants then took part in an empathy breakout session to try the ACORN method for themselves, working in trios where one person shared a challenge or problem, one person listened to another and another observed.

Reflecting afterwards, some participants described the difficulty of letting go of the feeling that they needed to find a solution to people’s problems rather than just reflect them back and find a supportive way forward. Mathieson said intentional listening has to be practised regularly and developed “as a muscle”. This is particularly important for building resilient organisations, promoting inclusion and helping people to navigate agility and change. 

Hansard and Mathieson have developed a six-month empathy training programme for leaders which shows significant boosts in leaders’ ability to listen and teams’ ability to behave empathetically as well as increased trust. The leaders who have taken part say it is transformative, helping teams feel more connected and able to be more honest and open.

Want Influence? Use Intelligent Curiosity

One of the most beneficial skills entrepreneurs can develop is how to apply intelligent curiosity to everyday situations. Even better is to develop situational awareness alongside the skill of intelligent curiosity. Situational awareness is commonly taught in law enforcement. It’s where you are consciously aware of what’s going on around you. It’s a 360-degree awareness of both threats and opportunities. An example of this strategy is to sit with your back to a wall or in a position where you can see everything and everyone around you.

With a high level of awareness, you are more prepared to recognize opportunities others will walk right past. However, “seeing” opportunities is not enough. Being curious enough to investigate those opportunities is where entrepreneurial success is often found. This is where the application of intelligent curiosity comes into play.

Intelligent curiosity is directed, focused, strategic, and intentional. It is not conventional curiosity where we find things to be “interesting.” It’s where we become deeply interested in not only what’s directly in front of us, but pay attention to the periphery — the edges around the focus of our desire that very likely impact or influence it. This is called edge learning, and intelligent curiosity is a key element of it.

As an example, an entrepreneur’s focus might be on the development of a single product or service. An edge learner widens their lens to see what other opportunities this product or service might create or what threats there may be against the development of the product or its need in the marketplace. This wide-angle lens creates situational awareness. Are there accessories that might make the product or service more useful such as protective cases for mobile phones? Are there other uses for the product that requires a different type of marketing? 

Proctor & Gamble launched Febreze as a spray that could remove bad smells such as cigarette smoke or pet odors from fabric. It bombed. People who live with bad smells every day aren’t often aware of them. Developers decided instead to add a perfume to the product and market it as a spray to be used after cleaning. Instead of an “odor eliminator,” it sold well as an “air freshener.”  

Those who develop and use intelligent curiosity are more successful entrepreneurs and they often become recognized as thought leaders. Having worked with and studied dozens of thought leaders in today’s marketplace, I’ve noted their high levels of intelligent curiosity. They’re always asking questions, seeking knowledge from everyone they encounter. No matter their industry or level of financial success, they’re always on the alert. They tune in to what I call their “frequency of greatness,” their ability to dial into the problems and solutions, and ask questions such as, “What caused that to happen?” “Why was that the best solution?” “Who or what was impacted by that situation and in what ways?” 

Legendary thought leaders like master sales trainer Tom Hopkins and business expert Sharon Lechter dispense volumes of wisdom to entrepreneurs worldwide, but when I first sat down with them, they wanted to know about my experiences and what I was focused on and why. They exercise intelligent curiosity in every encounter. Working with Tom taught me that he practices what he teaches, “When you’re speaking, you can only deliver what you already know. When you ask questions of others, you are learning — gaining new knowledge that allows you to better understand them and their needs.”

Implementing strategies of intelligent curiosity can help entrepreneurs more fully enjoy the roller coaster ride of business. It allows them to open their minds to new ideas, to pivot, transition and adapt as the marketplace requires. In fact, the edge learning skill of intelligent curiosity will lead them to celebrate the inevitable challenges or failures and capitalize on them. 

Rather than walking away from stumbling blocks, they’ll learn who put the blocks there and why. The knowledge gained from intelligent curiosity will help them to move the blocks out of the way, climb over them or, on some occasions, choose an entirely different path. 

As a former private investigator, intelligent curiosity was instrumental in my success. When I would get a case, I would work diligently to explore multiple avenues to get the answers I needed. I’d allow myself to fall down the occasional rabbit hole in doing so. Being open to many different possibilities helped me to uncover the truth. My law-enforcement background taught me to tune in to valuable information through my eyes and ears. I discovered more through listening and through what is known as kinesthetic sense — how our muscles and organs of our bodies react. Heightening awareness allows us to quickly understand much about how others are feeling and how they might react to situations.

Intelligent curiosity is a learnable skill; it requires a commitment to the craft and ongoing practice. But do not mistake it for an add-on or luxury skill. It’s vital to your success in all areas of life. It provides the insights necessary for envisioning innovation. It will help you recognize when to put ideas across, when to act and when not to act.

Intelligent curiosity goes against the grain of our own tendencies because of the depths it can take us to. Our innate curiosity desires quick answers and simple solutions. But that is not often what’s required of success. More often, success is not a product of doing what everyone else would do — success is mutant behavior. You cannot follow normal processes and become largely successful. Those processes may work for a short time, but without constant innovation, they will inevitably become outdated and fail or fade over time. Intelligent curiosity drives people to act and think creatively, be more attentive and thereby create new ways of knowing. Ultimately, the results of intelligent curiosity are the origin of success.

The 3 Keys To Becoming Irresistible – John Gorman

There’s a routine question asked in job interviews, first dates, table games and so on: What is the most important thing you look for in other people?

There’s variations on this format (i.e. “What’s the most attractive quality you look for in a potential partner?” Or, “What’s your greatest strength?” And so on) but, in general, the answer remains the same: The character trait you hold above all. When pressed, I’ve often stumbled and resorted to something trite and probably not true: honesty, humor, confidence, charisma, etc. Those are fine answers but they’re not in my estimation the correct ones.

And so one day I sat down on my pleather couch, brewed some holy basil tea, queued up some Anderson Paak on the Spotify and really, truly tried to whittle down the essence of what makes truly admirable, special people exactly that. I analyzed people I looked up to, people I was attracted to, and people I just couldn’t dream to be without.

And I found that the answer could never be just one thing, and that many of the things I think I admire are manifestations of other, deeper things I admire more. Here are the three components that, when taken together, create a spellbinding supernova of a person — one who can command a room and control their destiny, one who can be both altruistic and intelligent. And so I give them to you and make a case for each.

Humility

This trait is the root of all growth, learning and kindness. It’s the belief that you are not yet so great that your mind cannot be opened, and it’s the presence of mind to remember that we are all interconnected equals, and that injustice against one is an injustice against all. It is, flatly, an absence of entitlement. People who exhibit humility let their work speak for itself, they remain stoic in the face of their own suffering, and they remind themselves — and others — that life is fragile and therefore valuable. Humility quells ignorance and cultivates grace. I want this in the people I hold dear.

Curiosity

Without curiosity, you cannot be enthralling or even engaging, nor — most rudimentary of all — successful. It is frankly impossible. Curiosity drives an insatiable quest for knowledge, culture, novelty, experience, beauty, art and connection. It is the bedrock upon which you can build a life filled with stories, memories, accomplishments and relationships. People who exhibit curiosity can become masters, or polymaths, or auteurs — but they must first always have an open mind.

They first seek to listen, to absorb, to immerse, to traverse. The world is too large and their time on it too short to ever remain fully satisfied in their pursuit of whatever new ideas pass in front of them. I want people around me to remain curious, routinely examining the world through fresh eyes, and using their eyes to find fresh corners of the world.

Empathy

This trait is the miracle drug of humanity (and elephants, and dolphins). It is the simplest, sweetest attribute one can possess, and the most worthwhile one worth cultivating for social success. Empathy brings people closer, and makes others feel understood and less alone inside. And if there is one thing we’re all looking to become a little less of, it’s alone.

When I see truly empathetic people, I see people who genuinely care, but also people who remind us that sometimes it’s okay to be still with someone else and not invade their space or encroach their boundaries. This unique ability to understand the world through others’ eyes and cut to the heart of what others are feeling and experiencing. Empathy breeds compassion, connection and love. It is an important precursor for honesty.

You may have noticed the three are closely related. This is no mere accident. In fact, when you stack humility, curiosity and empathy, you can easily see how they amplify each other.

Humility is the soul. Curiosity is the mind. Empathy is the heart.

Humility is how you value yourself. Curiosity is how you value your others. Empathy is how you value the bonds between yourself and others.

Humility is the soil of knowledge. Curiosity is the water that helps it grow. Empathy is the sunlight that shows us which way to bend.

And if you take any two without the third, you’re missing a crucial component: Humble, curious, apathetic people are slothful. Humble, disaffected, empathetic people are sensitive but not very interesting. Brash, curious, empathetic people are exhausting. But when you bring them all together, you create a benevolent triad.

These three traits are the key to becoming warm, smart and memorable. They’re irrepressible and irresistible. They’re my favorite qualities in others: the most attractive, the strongest, the most admirable. And whether I’m hiring them, dating them or learning from them, these are the qualities I look for above all others.
